1.1Research Background/Context
Virtual teams have been shown to provide a wealth of financial and economic benefits (Furst et al., 1999) and can be used to provide a competitive advantage to organizations that implement them successfully.
Virtual teams comprise of specialized human resources who are geographically dispersed, but who collaborate through technology based media in order to accomplish a common goal (Kirkman et al., 2002). The use of virtual teams therefore represents a variation of the traditional method of face to face project delivery, and although its use is increasing in popularity, it is not without its flaws. Apart from the traditional challenges met by collocated teams, such as those described during the ‘storming’ phase (Tuckman,1965), virtual teams inherently introduce new obstacles; and as such, risks of catastrophe in the virtual team environment is often led by the difficulties in coordinating dispersed asynchronously operating teams (Espinosa et al., 2007) and sub-teams, and building a communicative environment when no face to face contact may ever occur.
The researcher’s environment is within the telecommunications sector and is described as an environment which is highly competitive (Fernández & Usero, 2009). Telecommunication vendors (e.g. Ericsson, Huawei) provide technical solutions in the form of projects, to telecommunication operators (e.g. Vodafone, MTN), who themselvesdeliver services to their customers (i.e. cell phone users). These projects are characterized as having short lead times with concrete deadlines and targets, and projects must therefore be delivered quickly, while maintaining quality and smooth deployment of solutions, so that unplanned service outages can be avoided.
Such scenarios have therefore forced both telecommunication vendors and telecommunication operators to turn to virtual teams, since it offers increased levels of flexibility and adaptability and thus increased responsiveness, towards a cost effective service delivery.
The challenge of virtual teams within the telecommunications sector in particular, is that the elements of trust, socialization, and team cohesion (Kayworth & Leidner, 2000), must be developed rapidly between team members. Furthermore, the project manager must be able to control and coordinate project activities in order to maintain team momentum in order to ensure the project is delivered according to stakeholder expectation.
Understandably, the work of Kayworth & Leidner (2000) points to a connection between virtual team performance and effective team leadership. Therefore the increased adoption of virtual team project delivery within the telecommunication industry requires a corresponding understanding of the new leadership environment and hence adaptions of the project manager’s leadership style, in order to engender accelerated virtual team development.
1.2Research Aims and Objectives
While acknowledging that virtual team development and performance is influenced by the technological infrastructure available, as well as the social dynamics between individual team members, the main aim of this thesis is to explore the leadership factors which influence virtual team development within the telecommunication industry, in order to produce guidelines that can be used to accelerate the creation and maintenance of virtual teams.
1.3Research questions and (if any) research hypothesis
In line with the Research Aim and Objectives, the thesis will attempt to answer the questions: What leadership factors influence virtual team development and performance? How can these leadership factors be changed in order to enhance virtual team development and performance?
Consequently, the thesis will investigate the relationships between team development and performance, based on different leadership factors, in order to identify leadership characteristics which promote success within the virtual team environment, and those which hinder its optimal performance.
1.4Research main motivations
The advancements in the field of communication and technology, as well as the need to remain competitive, have been influential factors towards the accelerated use of virtual teams in researcher’s organization. This has resulted in a situation where project managers who have traditionally lead face to face project teams are now submerged in an environment where project delivery is conducted through the virtual environment.
Bell & Kozlowski (2002) have noted that leadership within a virtual team can be a disruptive transition that requires a change from the leadership style used in traditional teams. As such, it is the researcher’s intent to explore the leadership challenges involved in virtual teams so as to optimize its use and thus lead to suggestions that can be employed by the researcher’s organization to improve its competitive performance.
1.5Research justification
Although there is the general understanding by researchers that a change in the leadership style is required when project managers lead virtualteams, Kahai et al. (2007, p3) explain that there are “relatively few studies” which investigated leadership within the virtual team setting.
Thus it is expected that the researcher will engage with members of his organization’s Project Management Department and Engineering Department, both locally and abroad, as well as with members that comprise the organization’s customers, in order to conduct research from the perspective of the telecommunication vendor as well as from the telecommunication operator.
